How would you do the math for training costs vs. retention?

In other words, at some point in the contract it is cheaper to train a new pilot than to keep an existing one.

So do airlines calculate that? Would a manager sit down and plan that with 9 days off a month pilots will stay about x number of years and then we train a new one and the training is cheaper than the higher salary.
 
Our CEO (PSA) says that at 7 years he wants you to leave.

I am sure that is why they keep working conditions poor. After that you need to keep a high turnover in the first/second year F/O's in order to keep the average length of time at around 7 years.
 
ASA decided the break even point is 5 years for pilots and about 6 months for FAs.
